The suboptimal work attitude of educational personnel at Universitas Katolik Santo Thomas, particularly the lack of time discipline, has become a major concern due to the number of staff who demonstrate low discipline. In addition, the less-than-ideal work environment and dissatisfaction among staff regarding their workplace have contributed to a decline in performance over the past three years, from 2021 to 2023. This study aims to examine and analyze the influence of work attitude and work environment on performance through job satisfaction. This is an associative study using quantitative data. The population consists of permanent educational personnel at Universitas Katolik Santo Thomas. The sampling technique employed is saturated sampling, in which the entire population is used as the research sample, resulting in 91 respondents. The data analysis method used is Structural Equation Modeling (SEM). The results show that both work attitude and work environment have a direct, positive, and significant influence on job satisfaction and performance. Moreover, job satisfaction mediates the relationship between work attitude and work environment on performance. The findings indicate that job satisfaction is the most influential factor in improving performance, while work attitude is the most influential factor in enhancing job satisfaction.
