The decline in the prformance of educational staff at the Catholic University Of Santo Thomas during the 2021-2023 period is the primary rationale behind this study. The objective of this research is to examine and analyze the influence of the non-physical work environment and extrinsic motivation on performance, both directky and indirectly through job satisfaction and work attandance as mediating variables. This study employs an associative approach using quantitative data. The population includes all permanent educational staff members at the Catcholic University of Santo Thomas. The sampling method applied was saturated sampling, meaning the entire population of 91 individuals was included as the sample. Data analysis was carried out using the Structural Equation Modeling (SEM) method. The findings reveal that both the non-physical work environment and extrinsic motivation significantly and positively affect employee performance. Furthermore, job satisfaction also exerts a positive and significant influence on performance. The study additionally demonstrates that job satisfaction and work attendance function as mediators in the relationship between the independent variables and performance. Among the variables, work attendance emerged as the most influential factor on performance, whereas job satisfaction was identified as the key factor affecting staff attendance.en_US
