Cooperative culture is understood as the values, norms, and collective work system carried out by cooperative members to achieve common welfare. The Village Unit Cooperative “Bangun Desa” is one of the active cooperatives that is the main forum for managing community-owned oil palm plantations together. Through a system of mutual cooperation, transparent financial management, and regular member meetings, this cooperative plays an important role in improving the lives of farmers. This research aims to describe, interpretation, and analyze the cooperative culture in improving the walfare of oil palm farmers through cooperation in the plantation management system in Kota Bangun Village, Kampar Regency, Riau. The main theory used is the theory of organizational culture from Robbins and Judge (2015) which includes seven indicators: Level of innovation, financial management, achievement of results, member walfare, cooperation and coordination, networking and policy stability. The method used in this research is to use a descriptive qualitative approach with data collection techniques through observation, interviews, and documentation. The informants of this research consisted of cooperative administrators, village heads, cooperative members and non-member farmers. The results showed that the Village Unit Cooperative “Bangun Desa” has a clear organizational structure and a high collective work culture. The level of innovation is shown through the mutual cooperation system in garden maintenance. Financial management is conducted transparently through annual member meetings. The cooperative has also successfully facilitated the achievement of optimal production results and plays an active role in maintaining the walfare of members through profit sharing and credit services. The level cooperation and coordination among members is quite high, and they are active in expanding their network and marketing. The stability of the cooperative’s internal policies is also an important factor in the sustainability of this collective work system. However, there are challenges such as crop theft and lack of attention from the village government. In conclusion, a strong cooperative culture plays a significant role in improving the welfare of oil palm farmers through a participatory and sustainable plantation management system.en_US
