This study aims to analyze the influence of organizational culture on work productivity through occupational safety and health (OSH) as an intervening variable at PTPN IV Adolina Plantation, Serdang Bedagai Regency. The research is motivated by the importance of a strong organizational culture and the optimal implementation of OSH in enhancing productivity within the palm oil plantation sector, which is highly exposed to occupational risks.
The research employed an explanatory design with a quantitative approach. Data were collected through questionnaires distributed to 88 employees of PTPN IV Adolina Plantation and supported by documentation. The study adopted indicators from Robbins and Judge for organizational culture, Sutrisno for work productivity, and Mangkunegara for OSH. Data were analyzed using SmartPLS 4.0 with the Structural Equation Modeling (SEM) technique, which included outer model testing (to assess the validity and reliability of indicators) and inner model testing (to examine the relationships among latent variables).
The findings reveal that: (1) organizational culture has a positive and significant effect on work productivity (T-Statistics = 8.195; p-value = 0.000), (2) organizational culture has a positive and significant effect on OSH (T-Statistics = 18.812; p-value = 0.000), (3) OSH has a positive and significant effect on work productivity (T-Statistics = 6.326; p-value = 0.000), and (4) organizational culture significantly affects work productivity through OSH as an intervening variable (T-Statistics = 6.316; p-value = 0.000). These results confirm that organizational culture and OSH play a role in improving employee productivity. However, strict sanctions is still needed for employees who remain non-compliant with existing regulations, as consistent implementation of organizational culture and reinforcement of OSH programs can create a safe, healthy, and productive work environment at PTPN IV Adolina Plantation.
