Employee well-being has become a critical issue in healthcare organizations characterized by high job demands and emotional strain. In this context, leadership functions as a key job resource shaping employees’ psychological experiences. This study examines the effect of engaging leadership on hospital employees’ well-being and investigates the mediating role of affective commitment. A quantitative survey design was employed, involving 400 hospital employees. Data were collected using standardized questionnaires and analyzed using SmartPLS 4 application. The results indicate that engaging leadership has a positive and significant effect on employee well-being. Furthermore, engaging leadership positively predicts affective commitment, which in turn contributes significantly to employee well-being. Mediation analysis confirms that affective commitment partially mediates this relationship. These findings extend the Job Demands–Resources framework by highlighting affective mechanisms through which leadership enhances employee well-being in high-demand healthcare settings.
