    Abstract
    Layanan pemanduan dan penundaan merupakan salah satu segmen usaha yang berkontribusi cukup besar bagi PT Pelindo 1, BUMN bergerak di bidang kepelabuhan. PT Pelindo 1 harus dapat memberikan layanan pemanduan dan penundaan dengan prima kepada pengguna jasa, sehingga diperlukan alat pendukung (kapal), sistem kerja dan SDM (Sumber Daya Manusia) dalam hal ini awak kapal yang handal dalam mengoperasikan dan merawat kapal. Penelitian ini bertujuan untuk menganalisis faktor yang berpengaruh signifikan terhadap rendahnya kinerja awak kapal di armada kapal milik PT. Pelindo 1 melalui pengujian variabel kompetensi, gaya kepemimpinan, kompensasi karyawan, dan lingkungan kerja terhadap 112 orang awak kapal sebagai sampel. Berdasarkan analisa regresi berganda menunjukkan bahwa kompetensi, kepemimpinan, kompensasi karyawan dan lingkungan kerja secara bersama-sama berpengaruh sifnifikan terhadap kinerja awak kapal. Secara parsial kepemimpinan, kompensasi karyawan dan lingkungan kerja berpengaruh signifikan terhadap kinerja awak kapal, sedangkan kompetensi tidak berpengaruh signifikan terhadap kinerja awak kapal.
     
    Pilotage and towage services are one of the business segments that contribute significantly to PT Pelindo 1, a state-owned company in the port sector. PT Pelindo 1 must be able to provide excellent pilotage and towage services to the customers, so that supporting equipment (ships), work systems and HR (Human Resources) or ship crew are needed for operating and maintaining fleet. This reasearch aims to analyze the factors that have a significant effect on the low performance of ship crews in PT. Pelindo 1’s fleet through the testing of competency, leadership style, employee compensation, and work environment variables for 112 crew members as a sample. Based on the analyzis of multiple regression show that competency, leadership style, employee compensation and work environment together have a significant effect on the crew performance. Partially leadership style, employee compensation and work environment have significant effect on the crew performance, but competency does not significantly effect the low crew performance
