dc.description.abstract | The development in the business world due to technological changes and
globalization have encouraged PTPN to conduct business transformation to fulfill
its role as plantation commodity-based food and energy security in Indonesia. The
success of business transformation at PTPN to fulfill its role, one of which is
determined by the subjective career success of its employees. The subjective
career success demonstrates the psychologically career success for employee,
which will contribute to the success of organization. Several important factors
influencing subjective career success in recent previous studies are networking
behavior, inclusive leadership, and innovative work behavior. This study aims to
examine the influence of networking behavior, inclusive leadership, and
innovative work behavior on subjective career success. Furthermore, this study
aims to analyze to role of pro-growth absorptive capacity as mediator between
inclusive leadership, networking behavior and innovative work behavior on
subjective career success. This research was conducted at PTPN which consisted
of PTPN I to PTPN XIV in Indonesia, the sample in this study were 185 top-level
managers. The sampling technique used in this study is proportional random
sampling and analysis test using the Structural Equation Model (SEM). The
results of the study succeeded in answering the research gap between networking
behavior and subjective career success by including pro-growth absorptive
capacity as a mediating variable, which proved to be positive and significant. This
research also succeeded in confirming the role of pro-growth absorptive capacity
as a full mediator between leadership and subjective career success, as a partial
mediation between inclusive leadership and innovative work behavior as well as
networking behavior and subjective career success. Furthermore, the results of the
study were able to prove that networking behavior has a direct influence on
subjective career success, which in previous studies could not be concluded
consistently. So it can be stated that the research results have succeeded in
developing a new theory of subjective career success. | en_US |
